Change is inescapable in any organisation and it arises from the requirement to enhance the allocation, business activities, monitor the budget and other factors which need a reframing of organisation. Change forces can be internal or external in nature. I was involved within the ethical behaviour in change management of Britvic Plc. Britvic Plc is one of the largest soft drinks retailing organisations in the UK who are focused on the upcoming concerns of customers regarding wastage of plastics and food. They are the most exclusive soft drinks company who are thriving to develop a better future. It was established in 1930 in England as the British Vitamin Products Company and gradually they have developed into global business. They are offering an extensive range of family and global food drinks. They have been generating ?1,405.1 million pounds in the year 2021(Britvic Plc, 2022). They are contributing positively towards the planet. They are maintaining sustainable practices in every step of their business activities. Their main philosophy is to develop a business where the work is rewarding and meaningful. They are trying to reduce the negative impact of the environment and achieve a NetZero in carbon emissions (Sustainability, 2022). 

 Ethical behaviour is necessary for change management within the workplace. The role of ethics in innovation and change cannot be neglected or denied. Ethics play a big role in the change process with respect to transparent communication between the employers and employees. Ethical behaviour will assist Britvic Plc to create a powerful organisation. To maintain harmony in the business world, business ethics are required. Ethics ensures that business practices are fair and that business processes are transparent. To make certain the secure conduct of business operations, soft drink companies must abide by certain ethical guidelines concerning employees, the manufacturing process, and public health (Britvic Sustainability, 2022). Ethical business practices benefit not only the stakeholders who benefit from ethical rules and regulations. According to one study, the new generation of customers, known as “millennial or Gen Z”, are more concerned about an organisation's impact on society and the environment. Customers are their essential shareholder in business. Britvic Plc is engaging regularly with customers to drive growth and success. They are focusing on consumer health and wellbeing and working tirelessly to develop a diverse environment and retain the skilled and talented employees. They do possess vibrant employee networks to assist all the employees work happily at Britvic workplace. In times of crisis and pandemic challenge they focused on the holistic wellbeing of the customers and the employees.

They have made good progress in 2021 on Healthier planet. They're trying to minimise the negative impact of packaging on the planet. They are utilising the recycled PET process around the UK and Ireland (Sustainability, 2022). They are the leading brands whose consumption packs are 100% recycled PET. They are striving to decrease the carbon emissions and focus on water stewardship.

Analysis on ethics have been compromised in change project

During the COVID 19 crisis the government announced the closure of the business outlets and mobility of the people in the market places. This has affected the consumption of soft drinks and they have suffered. But Britvic Plc has focused on the welfare of the people. They have allowed their supply chain and teams to work from home (Impact of COVID on Britvic Plc, 2022). They have shown utmost dedication to protect the people. The organisation did not compromise ethical behaviour even in times of crisis. They are dedicated to develop a supply chain capability and continuous improvement on ethical and environmental issues. They are sustainably sourcing all their raw materials to cater to the needs and demands of the customers. They are collaborating with their suppliers to improve the performance of the business. They are3 sourcing from more than 40 countries and 400 suppliers and it is important for them to sustain ethical and environmental practices. They are working closely with AIM Progress Group to provide in the introduction of a responsible sourcing agenda (Britvic Sustainability, 2022). In 2020 they have developed and introduced the engagement programme of supply chain covering the significant aspects of business aspects. The result was fruitful and they use that to contribute their planning for a “low carbon economy journey”

Discussion on how the company have maintained ethical behaviour

Britvic Plc has made partnership with EcoVadis a tool to aid them to evaluate and support their supplier to enhance the sustainability performance. The organisation is engaging the suppliers to communicate the challenges and bring in positive changes by Procurement and supplier Quality Assurance teams and processes. They have been providing quality training to the suppliers to handle any kind of adverse issues and they are maintaining the strong ethical standards. The approach of Britvic plc is approved by international conventions and standards inclusive of the “UN Universal Declaration of human rights and UN Guiding Principles” on Business and human rights. Society is consuming more resources and with the increased population the natural resources are in danger. As a business unit, Britvic Plc are dedicated to make their operations run smoothly by minimising , recycling and recuperating and making sure that the wastes are disposed of effectively. They are working collaboratively with the management contractors to make an optimum end of wastes and engage in responsible disposal. In 2021 Britvic Plc will attain zero waste to landfill internationally.

At the workplace of Britvic Plc they are taking initiatives to decrease the environmental impact of plastic packaging and “beyond plastic”(Britvic Plc, 2022). Packaging is significant to Britvic Products and has the job to make sure that negative impact is minimised amid its lifecycle. They have invested nearly ?5 million to support the packaging and introduce 100% recycled plastics.

Question no 2:“Communication is a key process and a core skill in the management of change. Give an example of a change project that you have been part of. Was the change planned or unplanned? Critically analyse the behavioural style used by a change leader. Was this style appropriate for the context? If appropriate, justify the behaviour. If not appropriate, suggest how it could have been improved.”

Communication skill is necessary for change management

Communication makes the process much convenient but initiates teamwork which advances an effective understanding of what the teams are progressing. Communication is one of the key core skills that are used within the workplaces of the businesses and even within the tasks that are functioned in the personal life (Collazo, 2022). Moreover, effective and successful communication helps to understand better and create an outstanding atmosphere of convenient discussion. They are a key skill that are moreover used to convey deals with the clients or to attain any repetitive individuals in course to the operations that the business gets induced into or to perform any kind of critical plays in the daily life. Communication is a key source that plays an extra benefit to the businesses and individuals operating with a high gap in their duties. The skills have helped me to work with my team members and adapt to the various activities associated with digital transformation.

A scenario where change has been witnessed

I have been part of the company project where I have witnessed the company has incorporated digital transformation within the workplace so that they could gain a competitive advantage. Digital transformation has brought immense changes within the organisation. It has helped the firm to accomplish the tasks effectively. The digital transformation has encouraged the firm to adopt new ways of working necessary for success and development. Digital transformation has helped the firms to empower the employees. The technological innovation has assisted the companies to cater to the changing needs of the customers. The incorporation of AI will help the company to finish the tasks more swiftly. During the COVID 19 the company has adopted this digital transformation to accelerate its financial growth. Digitalisation has helped the organisation to gain success in times of crisis. It has helped the organisation to reach a wide target audience very effectively. It has changed the traditional ways of carrying out business activities. It has been replaced with technological innovation. The project has introduced AI and Machine learning to make their tasks easier. The workplace transformation has had a significant impact on the competitive landscape. Organisations had become more effective and efficient as a result of workplace transformation. Artificial intelligence and the Internet of Things have made tasks more convenient and perfect. Advanced technologies have significantly aided in data restoration. The use of Big data and AI increases the security of customer data storage. The use of biometrics in organisations has proven to be very effective in preventing fraud on the office premises. Organisations have become more adaptable to changes in their workplaces. The advantages have had a variety of effects on organisations. I have seen how this digital transformation has helped the retail industries minimise the food wastes. They are launching recycled products to reduce the environmental impact. They are trying hard to decrease the carbon emission within the environment. As an example, Machine learning and artificial intelligence have helped various pharmaceutical companies to discover effective solutions to fight against cancer.

Behavioural style used by the leader

In this respect I can evaluate that the leaders have used a Transformational leadership style. The Transformational leaders are supported and they provide motivation among the employees to execute something better (Alqatawenah, 2018). They are very effective in decision making. They are good in developing creativity among the followers and the projects are improved when there is integration of positive and innovative ideas. They are great communicators and I have felt that their presence has enlivened the quality of work.

I think the behavioural style was appropriate and justified. The leaders have embraced digital transformation to achieve the organisational goals and objectives (Andriani et al., 2018). In my opinion they are the most effective leaders of all time. The leaders have increased the morale of the subordinates. I have felt more engaged towards the change process. I got proper motivation from the leaders and it has made me feel enthusiastic. The powerful Transformational leaders have provided trust and respect among the team members (Asbari, 2020).

Question No 3: “Give an example of an organisational change that you have experienced perhaps as a manager of change or an employee working with a change or a business owner. Describe the model of change that was used. Critically analyse the key elements that you observed. Which elements did not work out as expected? What recommendations would you suggest for a similar future change?”

Change is an essential component of any business organisation. To meet the challenges of the business world, business organisations must constantly develop their business processes in a highly volatile environment (Dzwigol et al., 2019). Thus, change management is an important process that enables an organisation to deal with changes in the business environment. I have witnessed some significant changes to its employee-related strategies within the organisation. Long working hours, lack of motivation and a subpar pay system are causing increasing dissatisfaction among employees, which may lead to retention or employee turnover issues in the long run. The industry's ever-increasing competition adds to the challenges of the business. 

Model used by the organisation

Kurt Lewin's theory of change is appropriate for the organisation and it was implemented. The strategic plan has been built around Lewin's three facto (Memon, 2021). In a competitive market, Britvic Plc must implement strategic changes and develop an effective plan. The conditions are extremely difficult and demanding. To be sustainable, we must concentrate on developing an effective strategic plan. Change is a complex plan journey that requires several stages. Unfreeze, Change (Transition), and Freeze are the three stages (Refreeze).

The first stage in this process is for organisations to become more efficient in developing effective strategies. The company has implemented such strategies to benefit the employees. The firm’s employees would have flexible working hours (Hussain et al., 2018).

Shifting duties are made available to the employees. They have implemented competitive remuneration packages for high-performing employees to maintain sustainability. Employees who work longer hours are rewarded with incentives and benefits. This has encouraged them to become more motivated. They are developing a strategy and communicating with the people in order to implement a methodical change. The need for change, as well as raising awareness about the current supply chain activities was required. It is clear that the current working method cannot be maintained. Using a constructive analogy, an organisation has evaluated and prepared its employees to adapt to change, which is one of the most difficult aspects of change. Change is required for organisations, and that change must be effective. The employees were resistant to the change. However, organisations that embrace change will be more sustainable and gain a competitive advantage.

The second stage is where the organisation has embraced the change by creating a communication strategy. The strategies have been created to communicate the urgency for change (Burnes, 2020). This would further improve the economic growth of the organisation. It has engaged the right people at the right time. It further fosters innovative ideas and growth. Change is necessary for the organisation. It has been made clear to the talents of the organisation. The company has tried to promote promotional vouchers to drive the attention of the consumers. The company should sustain the change and gain a competitive advantage. The leaders are responsible for making the employees convinced about the change. They have been given the broad picture of change which will be beneficial for the company (Kovach, 2020). During the pandemic situation, the organisation had to make some effective changes for the benefit and growth of the company. The company felt a sense of urgency to change the strategic plan and create a new one for a better cause. The company had to incorporate ethical behaviour so that they could achieve sustainable performance.

Elements that have witnessed that did not work properly

The changes have helped the company to attain resilience and profitability. During implementation of change the organisations have encountered some problems. The organisation has faced a lack of leadership within the organisation. The company did not have strong leaders who would convince the employees to adapt to the change. So the employees became resistant to change. The leaders could not bring in effective clarity among the employees. The senior team members were not efficient enough to sustain the change. They do not have proper alignment with the organisational goals and objectives. The company cannot succeed in the change process as the leaders could handle the competitive pressures. They did not promote flexibility among the employees. The employees were not happy with this situation and many left due to this. There was a lack of motivation among the employees which has affected the company's growth and success.

Recommendations for future change

As a senior manager I think the company must recruit some powerful leaders to handle this type of situation. The leaders should understand the flexible hours of working for the employees. The leaders should provide motivation among the employees so that they can enhance their productivity and efficiency. The employees must be provided with training and development so that they could remain sustainable and competitive. They would feel satisfied to work in such a strong culture where the leaders are providing inspiration. The leaders should introduce the incentive programs so that the employees feel engaged. It will help them to retain employees within the organisation. The remuneration packages should satisfy the needs and demands of the employees.
